M\u00eame si cela va \u00e0 l&rsquo;encontre de la logique, cette \u00e9tude montre que l&rsquo;enfer des RH pourrait \u00eatre pav\u00e9 de bonnes intentions. L&rsquo;institut de recherche de l&rsquo;\u00e9diteur de logiciels RH s&rsquo;est pench\u00e9 sur les ann\u00e9es 2019 \u00e0 2022. Le rapport ne pr\u00e9cise pas s&rsquo;il existe une possibilit\u00e9 de biais li\u00e9 \u00e0 la pand\u00e9mie ou \u00e0 ses cons\u00e9quences. <!--more--><\/p>\n<p>Il peut sembler logique de promouvoir les employ\u00e9s afin qu&rsquo;ils deviennent plus fid\u00e8les \u00e0 votre entreprise et leurs employeurs. Une \u00e9tude men\u00e9e par ADP \u00e0 la fin de l&rsquo;ann\u00e9e 2023 montre au contraire que cela pourrait les inciter \u00e0 quitter leur emploi plus rapidement.<\/p>\n<p>Comme l&rsquo;\u00e9crivent les auteurs du rapport, \u00ab\u00a0lorsqu&rsquo;une personne obtient sa premi\u00e8re promotion, le fait d&rsquo;\u00eatre reconnu pour son travail peut renforcer l&rsquo;implication du salari\u00e9 aupr\u00e8s de son employeur pendant un certain temps. Mais il peut aussi am\u00e9liorer sa confiance dans ses propres perspectives d&#8217;emploi\u00a0\u00bb.<\/p>\n<blockquote class=\"quote-light\"><p>Du fait que la promotion augmente le risque qu&rsquo;une personne quitte l&rsquo;entreprise, chacune d&rsquo;entre elles entra\u00eene une perte d&rsquo;effectifs effective \u00e9gale \u00e0 environ 14 jours de travail sur une p\u00e9riode de neuf mois.<\/p><\/blockquote>\n<h3>Les promotions sont peu nombreuses<\/h3>\n<p>Pourtant, les promotions sont rares, que ce soit en Am\u00e9rique ou ailleurs. Il est difficile de gravir les \u00e9chelons. Dans un pr\u00e9c\u00e9dent rapport, ADP \u00ab\u00a0[&#8230;] a montr\u00e9 que seuls 4,5\u00a0% des travailleurs sont promus dans les deux ans qui suivent leur embauche\u00a0\u00bb. L&rsquo;impact de la d\u00e9couverte d&rsquo;ADP reste donc limit\u00e9.<\/p>\n<p>\u00ab\u00a0Ces donn\u00e9es sugg\u00e8rent que l&rsquo;obtention d&rsquo;une promotion donne un coup de pouce dans la recherche d&rsquo;un emploi en dehors de l&#8217;employeur actuel\u00a0\u00bb, poursuivent les auteurs du rapport. \u00ab\u00a0Mais elles sont \u00e9galement coh\u00e9rentes avec un autre ph\u00e9nom\u00e8ne sur le lieu de travail : les personnes qui se voient confier davantage de responsabilit\u00e9s sans pr\u00e9paration, compensation ou moyens ad\u00e9quats pourraient \u00eatre plus \u00e0 m\u00eame de d\u00e9missionner.\u00a0\u00bb<\/p>\n<h3>Promouvoir les employ\u00e9s : une histoire famili\u00e8re<\/h3>\n<p>De telles constatations ont suscit\u00e9 quelques r\u00e9flexions personnelles. Il m&rsquo;est d\u00e9j\u00e0 arriv\u00e9 plusieurs fois de travailler dur pour promouvoir les membres de mon \u00e9quipe. Ceux-ci semblaient pourtant \u00e0 peine satisfaits du r\u00e9sultat. Il me semble qu&rsquo;ils devaient peut-\u00eatre penser que cela leur \u00e9tait d\u00fb et qu&rsquo;ils le m\u00e9ritaient de toute fa\u00e7on. Le fait que j&rsquo;aie d\u00fb me battre pour eux, au risque de ma propre promotion, ne m\u00e9ritant pas d&rsquo;\u00eatre mentionn\u00e9.<\/p>\n<p>Une fois, j&rsquo;ai m\u00eame propos\u00e9 \u00e0 l&rsquo;un de mes employ\u00e9s de devenir actionnaire de mon entreprise. Au lieu d&rsquo;accueillir favorablement cette id\u00e9e, il a d\u00e9cid\u00e9 de la quitter imm\u00e9diatement. Pourtant, nous nous entendions tr\u00e8s bien et sommes toujours en bons termes des ann\u00e9es plus tard. Il se trouve que nous avons continu\u00e9 \u00e0 travailler ensemble quelques ann\u00e9es de plus. Pour cela, il a d\u00fb s&rsquo;\u00e9tablir comme autoentrepreneur et je dois avouer que je n&rsquo;ai jamais vraiment compris pourquoi il avait fait \u00e7a. Cette \u00e9tude d&rsquo;ADP montre que sa r\u00e9action n&rsquo;\u00e9tait pas forc\u00e9ment diff\u00e9rente de celle de la majorit\u00e9 des employ\u00e9s.
