Je me suis associ\u00e9 avec <a title=\"francklapinta.com\" href=\"https:\/\/www.francklapinta.com\/\" target=\"_blank\" rel=\"noopener noreferrer\">Franck<\/a>, celui-ci \u00e9tant expert dans le marketing et moi dans les RH internes. Cela faisait un moment que nous \u00e9tions discussion et l&rsquo;id\u00e9e est venue de la n\u00e9cessit\u00e9 de parler de ce sujet. Les RH ont un r\u00f4le en externe avec le recrutement, mais aussi en interne.<!--more--><\/p>\n<h3>On parle de RH 2.0 (<a title=\"RH 2.0\" href=\"https:\/\/www.fredcavazza.net\/2007\/07\/24\/quest-ce-que-lentreprise-20\/\" target=\"_blank\" rel=\"noopener noreferrer\">voir Fr\u00e9d\u00e9ric Cavazza, 2007<\/a>) depuis longtemps, o\u00f9 en est-on aujourd&rsquo;hui ?<\/h3>\n<p>Le constat, c&rsquo;est que cela tourne en rond, tout comme la transformation de l&rsquo;entreprise. Je pense que l&rsquo;on manque \u00e0 la fois de sponsors, de vision, et de pragmatisme. Beaucoup de responsables ont peur du changement et des risques qu&rsquo;il comporte. La question est de savoir comment faire le premier pas.<\/p>\n<h3>Pourtant, m\u00eame en France, on ne travaille plus comme dans les ann\u00e9es 80. Les choses \u00e9voluent naturellement.<\/h3>\n<p>Oui, par exemple, les personnes travaillent avec leur Smartphone et leur tablette en dehors de leur temps de travail et ont des relations avec la hi\u00e9rarchie qui sont diff\u00e9rentes, mais cela n&rsquo;est pas vraiment pris en compte par l&rsquo;organisation, et l\u2019on a des tensions qui se cr\u00e9ent. Des tensions avec les syndicats, mais aussi des tensions avec les salari\u00e9s car les managers ne sont pas form\u00e9s, ne connaissent pas n\u00e9cessairement le digital, de m\u00eame que les employ\u00e9s. Sans accompagnement des RH, on risque d&rsquo;avoir un probl\u00e8me.<\/p>\n<figure id=\"attachment_17582\" aria-describedby=\"caption-attachment-17582\" style=\"width: 978px\" class=\"wp-caption aligncenter\"><a href=\"https:\/\/visionarymarketing.com\/wp-content\/uploads\/2015\/03\/switch-english-to-french-31-37-2015_06.37.24.png\"><img decoding=\"async\" class=\"wp-image-17582 size-full\" src=\"https:\/\/visionarymarketing.com\/wp-content\/uploads\/2015\/03\/switch-english-to-french-31-37-2015_06.37.24.png\" alt=\"RH transformation digitale\" width=\"978\" height=\"539\" srcset=\"https:\/\/visionarymarketing.com\/wp-content\/uploads\/2015\/03\/switch-english-to-french-31-37-2015_06.37.24.png 978w, https:\/\/visionarymarketing.com\/wp-content\/uploads\/2015\/03\/switch-english-to-french-31-37-2015_06.37.24-500x276.png 500w, https:\/\/visionarymarketing.com\/wp-content\/uploads\/2015\/03\/switch-english-to-french-31-37-2015_06.37.24-768x423.png 768w\" sizes=\"(max-width: 978px) 100vw, 978px\" \/><\/a><figcaption id=\"caption-attachment-17582\" class=\"wp-caption-text\">Le r\u00f4le des RH est aussi d&rsquo;accompagner l&rsquo;entreprise \u00e0 travers sa transformation digitale et toutes ses\u00a0cons\u00e9quences, comme le droit \u00e0 la d\u00e9connexion, d\u00e9fendu par les syndicats.<\/figcaption><\/figure>\n<h3>Il existe un d\u00e9bat autour de l&rsquo;annualisation du temps de travail ce qui cr\u00e9e un conflit avec les syndicats.<\/h3>\n<p>On voit par exemple le forfait cadre qui commence \u00e0 \u00eatre interrog\u00e9 : un cadre est-il corv\u00e9able \u00e0 merci ? Il y a \u00e9galement<a title=\"droit d\u00e9connexion\" href=\"https:\/\/web.archive.org\/web\/20190721111217\/http:\/\/ugict.cgt.fr:80\/deconnexion\/\" target=\"_blank\" rel=\"noopener noreferrer\"> le droit \u00e0 la d\u00e9connexion sur lequel la CGT a \u00e9t\u00e9 en pointe<\/a>. Il y a une porosit\u00e9 de plus en plus importante entre le priv\u00e9 et le professionnel : on est au travail, on va regarder ses mails perso, et inversement, on est on est chez soi, et l\u2019on va regarder ses mails professionnels etc. On pense que cela est r\u00e9serv\u00e9 aux jeunes, mais cela touche tout le monde. Il y a \u00e9galement une demande de <a title=\"T\u00e9l\u00e9travail\" href=\"https:\/\/fr.wikipedia.org\/wiki\/T%C3%A9l%C3%A9travail\" target=\"_blank\" rel=\"noopener noreferrer\">t\u00e9l\u00e9travail<\/a>, apr\u00e8s avoir patin\u00e9 en France, il est en train de se d\u00e9velopper et de changer la donne. Beaucoup d&rsquo;entreprises passent au t\u00e9l\u00e9travail. Les choses sont en train de changer.<\/p>\n<h3>Certains annoncent m\u00eame \u00e0 terme la fin du salariat.<\/h3>\n<p>C&rsquo;est possible. Les CDI \u00e0 l&#8217;embauche repr\u00e9sentent entre 6 et 8 %, le reste \u00e9tant majoritairement compos\u00e9 de CDD (<a title=\"lefigaro.fr\" href=\"https:\/\/www.lefigaro.fr\/emploi\/2014\/07\/25\/09005-20140725ARTFIG00081-les-embauches-se-font-a-90-en-cdd-et-en-interim.php\" target=\"_blank\" rel=\"noopener noreferrer\">voir cet article du Figaro<\/a>). Les CDI qui sont sign\u00e9s d\u00e9passent rarement une ann\u00e9e et il y a de plus en plus de statuts types auto-entrepreneur : on externalise de plus en plus. La question de la fin des RH se pose \u00e9galement : s&rsquo;il n&rsquo;y a plus employ\u00e9, \u00e0 quoi servent les RH ? \u00c0 mon avis, et comme d\u00e9velopp\u00e9 dans ce livre, ils servent \u00e0 bien des choses, et en particulier \u00e0 avoir une performance \u00e9conomique et une performance sociale. Cette question aurait paru absurde il y a quatre ou cinq ans, mais si l&rsquo;on est lucide cela reste une vraie probl\u00e9matique.<\/p>\n<h3>Les RH ont aussi un r\u00f4le \u00e0 jouer dans la transformation digitale.<\/h3>\n<p>Absolument, c&rsquo;est presque une guerre \u00e0 celui qui sera plus digitale que l&rsquo;autre entre la communication, le marketing, les RH etc. Mais la question n&rsquo;est pas l\u00e0, la question est de savoir comment changer le quotidien des salari\u00e9s et des managers, comment travailler diff\u00e9remment, avec les salari\u00e9s, avec les partenaires etc. pour beaucoup, rien n&rsquo;a chang\u00e9. Cette transformation digitale est pour l&rsquo;instant tr\u00e8s superficielle. Prenons l&rsquo;exemple de l&rsquo;<a title=\"Entretien d'appr\u00e9ciation\" href=\"https:\/\/fr.wikipedia.org\/wiki\/Entretien_d%27%C3%A9valuation\" target=\"_blank\" rel=\"noopener noreferrer\">entretien d&rsquo;appr\u00e9ciation<\/a> : l&rsquo;entretien d&rsquo;appr\u00e9ciation reste pour la plupart du temps focalis\u00e9 sur la performance individuelle. Il serait temps de mettre l&rsquo;entretien d&rsquo;appr\u00e9ciation aussi au niveau du collectif, du transversal. La performance, c&rsquo;est aussi un travail d&rsquo;\u00e9quipe.<\/p>\n<h3>Il reste \u00e9galement beaucoup de travail \u00e0 faire sur des choses d\u00e9j\u00e0 bien \u00e9tablies comme l&rsquo;usage de l&rsquo;e-mail&#8230;<\/h3>\n<p>Il faut revoir tous les processus : nous sommes avant tout sur des process RH, mais il faut revoir chacun des process en se posant la question \u00ab qu&rsquo;est-ce que m&rsquo;apporte le digital sur ce processus ? \u00bb, revoir les fa\u00e7ons de travailler. Aujourd&rsquo;hui quand on va au travail, on allume son ordinateur et la premi\u00e8re chose que l&rsquo;on consulte c&rsquo;est sa liste de mails, pas son r\u00e9seau social ni son intranet. Il faut faire en sorte de <a title=\"Comment g\u00e9rer l\u2019hyperconnexion ?\" href=\"https:\/\/visionarymarketing.com\/fr\/2015\/03\/comment-gerer-lhyperconnexion\/\" target=\"_blank\" rel=\"noopener noreferrer\">faciliter la vie au travail des salari\u00e9s<\/a>.<\/p>\n<h3>Il faut peut-\u00eatre davantage se focaliser sur ce que les gens peuvent retirer du RSE, plut\u00f4t que de les forcer \u00e0 l\u2019utiliser et se poser la question de savoir pourquoi cela ne marche pas ?<\/h3>\n<p>Ce serait un bon d\u00e9but, beaucoup de communication est faite, beaucoup de moyens sont mis en \u0153uvre, puis on s&rsquo;\u00e9tonne qu&rsquo;il y ait de la r\u00e9sistance. Personnellement, je n&rsquo;ai pas envie qu&rsquo;un rouleau compresseur du digital me roule dessus !
